사립유치원장의 의사결정유형에 따른 중간관리자의 역할갈등 및 직무만족도에 관한 연구
- Abstract
- The purpose of this study was to examine differences according to individual background factors and principal′s decision-making style in the job satisfaction and role conflict of middle managers at a private kindergarten.
Research questions to achieve this goal were set as follows:
Firstly, what is the role conflict of middle managers depending on type of decision-making by directors?
Secondly, what is the job satisfaction of middle managers depending on type of decision-making by directors?
Thirdly, what is the role conflict of middle managers depending on their individual background?
Fourthly, what is the job satisfaction of middle managers depending on their individual background?
The subjects of this study were 201 middle managers at private kindergartens in Busan, and the Gyeongnam region.
The “Director’s Decision-Making Type” questionnaire used by Park In-hee (2010) was used to measure type of decision-making by the director, while the questionnaire used by Im Tae-hyeon (2000) was used to measure the role conflict of middle managers. To investigate the job satisfaction of middle managers, the preliminary survey used by Yun Hye-jin (2013) was used as a measurement tool.
Collected materials were analyzed using the SPSS 21.0 program and frequency and percentage were calculated to assess individuals’ background characteristics, while Cronbach’s , was calculated as a measure of reliability within the study. One-way analysis of variance was implemented in order to investigate differences in job satisfaction and role conflict felt by middle managers according to the principal′s decision-making style and their individual backgrounds, and Scheffé posteriori tests were performed.
The results of the research can be summarized as follows:
Firstly, differences in role conflict were found depending on type of decision-making by directors, and were highest with control type.
Secondly, differences in job satisfaction were found depending on type of decision-making by directors, with the highest rate of job satisfaction found with participation type of decision-making.
Thirdly, differences in role conflict for middle managers were discovered to exist based on individual background factors including job position, teaching career, managerial work experience, total number of classes, total number of employees, responsibility for classes, salary, and working hours; however, there were no differences based on age or level of education.
Fourthly, differences in job satisfaction of middle managers were discovered to exist based on individual background factors including job position, age, teaching career, managerial work experience, total number of classes, total number of employees, responsibility for classes, salary, and working hours; however, there were no differences based on level of education.
In this study, differences were found according to individual background of middle managers and type of decision-making by the principal in job satisfaction of middle managers at a private kindergarten and level of role conflict they felt while carrying out their duties. This result disccussed about a basis in recognizing the position, role, responsibilities and rights of middle managers in private kindergartens in order to improve systems and policies to increase their status.
