중등교사의 감정노동과 심리적 소진 관계에서 그릿(Grit)의 매개효과

Abstract

본 연구는 중등교사의 감정노동과 그릿 및 심리적 소진 간의 관계를 바탕으로 감정노동과 심리적 소진 관계에서 그릿이 미치는 영향력을 밝히는데 목적이 있다. 이를 위해 중등교사 255명을 대상으로 설문조사를 실시한 뒤 SPSS 22.0을 이용하여 자료를 분석하였으며, 본 연구의 분석 결과는 다음과 같다. 첫째, 감정노동은 심리적 소진에 정적인 영향을 미치는 것으로 나타났다. 이때 감정노동의 하위요인인 표면행위는 심리적 소진에 정적인 영향을, 내면행위는 심리적 소진에 부적인 영향을 미치는 것으로 나타났다. 둘째, 그릿은 심리적 소진에 부적인 영향을 미치는 것으로 나타났다. 이때 그릿의 하위요인인 관심의 일관성 보다 노력의 꾸준함이 심리적 소진에 더 큰 부적 영향을 미쳤다. 셋째, 감정노동에 처한 중등교사들이 심리적 소진에 이르는 경로에서 그릿의 매개효과는 발견되지 않았다. 하지만 감정노동을 표면행위와 내면행위로 구분하여 검증한 결과 감정노동 표면행위와 심리적 소진 관계에서 그릿은 부분매개효과를 보이는 것으로 나타났다. 본 연구 결과를 통해 감정노동과 그릿은 중등교사의 심리적 소진에 유의미한 영향을 주는 변인임을 확인할 수 있었다. 따라서 중등교사의 심리적 소진 완화를 위해 감정노동은 줄이고, 그릿은 높이기 위한 다양한 직무연수 및 상담프로그램 개발이 필요하다. 또한 동일한 감정노동(표면행위)을 겪더라도 그릿의 정도에 따라 교사의 심리적 소진 수준이 다를 수 있으므로 교사의 그릿을 강화할 수 있는 근무환경 및 학교 공동체 문화 형성을 위한 제도적․정책적 노력이 요구된다.

The purpose of this study was to clarify the influence of grit in the relationship between emotional labor and psychological burnout of secondary school teachers. To this end, a questionnaire survey was conducted on 255 secondary school teachers, and the data were analyzed using SPSS 22.0, and the analysis results of this study were as follows. Firstly, it was found that emotional labor had a positive effect on psychological burnout. From this point of view, the surface acting, the sub-factor of emotional labor, had a positive effect on psychological burnout, and the deep acting negatively affected the psychological burnout. Secondly, it was found that grit had a negative effect on psychological burnout. From this point of view, the 'perseverance of effort' had a greater negative effect on psychological burnout than the 'consistency of interest' which is a sub-factor of grit. Lastly, the mediating effect of grit was not found on psychological burnout in the process of secondary school teachers who were suffering emotional labor leading to psychological burnout. However, as a result of examining emotional labor by dividing it into surface acting and deep acting, grit was found to have a partial mediating effect in the relationship between emotional labor surface acting and psychological burnout. Through this study, it was verified that emotional labor and grit become variables that have a significant influence on the psychological burnout of secondary school teachers. Therefore, it is necessary to develop various job training and counseling programs to reduce the stress caused by emotional labor and increase grit in order to alleviate the psychological burnout of secondary school teachers. In addition, even if they experience the equivalent level of emotional labor(surface acting), that of psychological burnout may vary depending on the level of the teachers' grit. So it is necessary to make efforts to create and manage institutional cultures and policies to build a comfortable work environment with school community culture that can strengthen teachers' grit.
