다국적기업 자회사 직원의 긍정심리자본에 대한 연구: 개인차원의 외국인 비용을 중심으로

Abstract
In this study, I examine antecedents and consequences of positive psychological capital (PsyCap) of employees in Multinational Enterprise (MNE) subsidiaries in Korea.
At the individual-level, I suggest that the animosity toward home country of the MNEs and the ethnocentrism negatively influence on the PsyCap of employees. On the other hand, I propose that person-organization (P-O) fit and high-skilled job characteristics positively influence on the PsyCap of employees.
In terms of supervisor’s leadership, I hypothesize that the positive leader-member exchange and individual consideration positively related with the PsyCap of employees.
I also posit that the parent company’s ownership stake in the subsidiary, the proportion of local (Korean) executives, CEO nationality (Korean), and the corporate social responsibilities of the subsidiary have a positive influence on the PsyCap of employees.
Additionally, I hypothesize a positive relationship between the PsyCap of employees and the liabilities of foreignness (LOF) on an individual perspective.
To examine these hypotheses, I used a data gathered from 281 employees in 23 MNE subsidiaries that originating from 10 countries.
The results show that ethnocentrism is negatively related with and P-O fit, and high-skilled job characteristics positively related with the PsyCap of employees. In addition the positive leader-member exchange and individual consideration are positively related with the PsyCap of employees.
This study expanded the research area of international business (IB) area by introducing the PsyCap of employees in MNE subsidiaries.
As an academic field of study, this research draws on ideas from two or more academic disciplines. This research integrate the LOF in individual perspective from IB research and the PsyCap of employees from the positive psychology.
Despite such theoretical contributions and practical implications, the limitations of this study suggest possible future research. Future scholars need to incorporate new variables that can properly explain the antecedents and consequences of PsyCap of employees in MNE subsidiaries.
Because this study is in its early stages of theoretical and empirical development, I believe the PsyCap research in IB area should be developed as it can provide important implications within the MNE subsidiaries.
