쿠레레적 접근의 교사공동체를 통해 본 유아교사의 삶의 의미와 일터영성의 변화

Abstract

본 연구에서는 쿠레레적 접근의 교사공동체 프로그램을 진행하면서, 그 과정에서 사립유치원 다섯 교사가 이야기하는 교사로서의 삶의 의미와 일터영성의 변화를 탐구하고자 하였다. 유아교사의 삶과 일터영성의 의미를 재조명하면서 ‘영성적 유아교사 되기’의 실천적 사례를 제시하는데 본 연구의 궁극적 목적이 있었다. 이러한 목적에 따라 ‘교사공동체 프로그램에 참여한 교사들이 이야기하는 사립유치원 교사로서의 삶의 의미는 무엇인가?’, ‘교사공동체 프로그램에 참여한 교사들의 일터영성 변화는 어떠한가?’라는 연구문제를 설정하였다. 연구의 목적에 따라 연구자는 초임교사부터 15년 경력의 사립유치원 교사 다섯 명으로 구성된 교사공동체를 대상으로 회귀, 전진, 분석, 종합의 쿠레레 단계가 반복 순환되는 12회기의 수정·보완된 일터영성 함양 프로그램(심은주, 이경화, 2014)을 적용하였다(2014년 8월 - 2015년 1월). 공동체 참여자들의 교사로서의 삶과 일터영성의 변화라는 체험을 해석하기 위하여, 교사들이 생성한 대화와 성찰일지, 북아트 활동, 메타포 등의 텍스트를 수집하고 해석학적 읽기를 통해 귀납적으로 주제를 도출하는 방식의 질적 분석을 시도하였다. 연구문제에 따라 분석 결과를 제시하면 다음과 같다. 먼저, 다섯 교사들이 이야기하는 사립유치원 교사로서의 삶의 의미는 ‘히메나 선생님이 되고 싶었던 아이를 떠올리다’, ‘행복한 교사, 화목한 원장의 모습을 그리다’, ‘두통과 감동의 사이를 오가다’, ‘모여서 일하고 만능이 될 것을 요구하는 여성들의 일터에 대해 다시 생각하다’와 같은 주제들로 드러났다. 그리고 그들이 이야기하는 유아교사로서의 삶은 네 가지 측면에서 의미를 공유하고 있었다. 첫째, 교사들의 과거의 경험에는 돌봄의 기쁨과 선생님에 대한 기억, 그리고 매체에 의해 만들어진 유아교사에 대한 이상적인 이미지가 있었다. 둘째, 교사들은 행복한 일터에서 일하는 행복한 교사를 꿈꾸고 있었다. 셋째, 교사들은 과다한 업무와 학부모나 관리자와의 갈등으로 지쳐있지만, 아이들이라는 존재와 동료들의 심리적 지지가 그들을 다시 일어나게 하는 힘이었다. 넷째, 교사들은 유아교사의 기본적인 권리를 지키기 위해서는 사회적 인식의 변화가 필요하다고 강조하였다. 다음으로, 다섯 교사들이 이야기하는 일터영성의 변화가 갖는 의미는 ‘주변 시선에 신경 쓰지 않고 온전히 저로 숨 쉬고 싶어요’, ‘나의 삶을 존중하고 나를 사랑하며 살아갈 거예요’, ‘서로 어우러져 살아가는 것에 대한 감사함을 표현하며 살아갈 거예요’, ‘저에게는 또 다른 도전이며 치유의 시간이었어요’와 같은 주제들로 드러났다. 그리고 이러한 일터영성의 변화가 갖는 의미는 ‘자신의 내면에 대한 자각’, ‘삶의 의미와 목적에 대한 자각’, ‘유아교사직에 대한 사명감 의식’, ‘교육실천을 위한 공동체 의식’의 유아교사의 일터영성의 요인들(임정수, 심은주, 이경화, 2014)의 관점에서 재해석되었다. 즉 다섯 교사들은 쿠레레적 접근의 교사공동체 프로그램을 통해 자신이 누구인지, 자신의 삶의 의미와 목적이 무엇이며, 다른 사람과 어떻게 관계를 맺고 있는지, 자신의 내면적 힘이 어떠한지에 대해 지속적으로 탐색함으로써, 유아교사로서의 삶을 자각하고 성찰해가는 영성적 교사되기의 과정을 경험하였다. 본 연구는 영성지향적 교사교육의 예로서 쿠레레 방법의 교사공동체를 실천하였다는 점에서 교육적 의의를 제시하는 한편, 유아교사의 삶의 맥락 및 일터영성이 포함된 유아교사교육이 활성화되어야 함을, 그리고 교사의 일터영성 함양의 다양한 실천 사례들이 제시되어야 함을 제안하였다.

The purpose of the research was to find the meaning of the lives of five selected private kindergarten teachers in a teacher community of currere approach and the changes in their workplace spirituality. It's ultimately meant to shed light on the significance of the lives and workplace spirituality of the early childhood teachers to present practical cases of "becoming a spiritual early childhood teacher." Two research questions were posed: 1. What is the meaning of life as a private kindergarten teacher for teachers participating in a teacher community program? 2. What is the meaning of change in their workplace spirituality? The participants were five private kindergarten teachers. The teachers who made up of a teacher community participated in a modified 12 sessions workplace spirituality program(August 2014 - January 2015). The program featured a circulatory repetition of the regressive, progressive, analytic and synthetical stages of currere. To interpret the lives of the community members as a kindergarten teacher and their changes in workplace spirituality, the texts of their dialogues, metaphors, reflective journals, and book art activities were all gathered, and then a qualitative analysis was attempted by reading the collected data in a hermeneutic way to draw themes inductively. The findings of the research were as follows: It drew four different themes about the meaning of the lives of the five teachers as 'a teacher': Living a life as an early childhood teacher had four mutual common meanings. First, they had the joy of caring and memories of teachers in their past experiences, and their experiences was affected by mass media that assumed what an early childhood teacher should be like. Second, they dreamed of being a happy teacher working in a happy workplace. Third, they told that they were exhausted due to heavy workload and conflicts with parents or administrators, but that they rose up again thanks to children and psychological support from colleagues. Fourth, they stressed that a change of social awareness was needed to guarantee the basic rights of early childhood teachers. As for the meaning of the changes in their workplace spirituality, there appeared several different themes. The changes of their workplace spirituality were reinterpreted from the perspectives of the following factors of the workplace spirituality of early childhood teacher: awareness of inner life, meaning for life, calling for early childhood teacher job, and membership in educational community (Lim et al., 2014). The teachers experienced the process of becoming a spiritual teacher who would be well aware of what life she should live while they continued to explore who they were, the meaning and purpose of their lives, their relationships with others and their own inner power. The researcher suggested that more intensive early childhood teacher education should be conducted, which is comprehensive of the lives and workplace spirituality of early childhood teachers, and that a wide range of actual cases should be offered, which show how teachers foster their own workplace spirituality. Finally, the research have significances in that it attempted to run a teacher community by taking a currere approach to give an example of teacher education geared toward cultivating the workplace spirituality of early childhood teachers.
