학교장의 서번트 리더십이 교사의 일터영성과 조직성과에 미치는 영향

Abstract
The purpose of this research is to find the impact of principal’s servant leadership on teachers’ spirituality and organizational performance at workplace. To this end, a questionnaire survey was carried out to the teachers who work in elementary, middle, high schools and Christian alternative schools in Korea, and 409 data were collected. This data was analyzed by using confirmatory factor analysis and structural equation model.
Based on the research results, the research has aimed to illuminate the significance of the school organization and to derive its implications by analyzing the impact of the principal’s servant leadership on teachers’ spirituality and organizational performances at workplace, moreover by analyzing the mediating effect of workplace spirituality.
Results, First, the principal’s servant leadership were seen as a significant positive (+) relationship to both teachers’ workplace spirituality sub-factors.
Second, among the sub-variables of teachers’ workplace spirituality, all variables has shown a significant positive (+) on the teacher-student intimacy, except for the sense of community.
Third, all the sub-factors of teachers workplace spirituality were seen as a significant positive (+) relationship to the teacher’s commitment.
Fourth, by analyzing the mediating effect, the sense of community among the sub variables of workplace spirituality did not mediate in the teacher-student intimacy, nor did the inner consciousness in the teacher-commitment. However, the rest of the sub-variables of the workplace spirituality was fully mediated in the teacher-student intimacy, and partially in the teacher-commitment.
Fifth, there was a significant difference between the mean values of variables between the two groups of regular schools and Christian alternative schools.
Through this study, a theoretical framework has been proposed that first of all, in the school organization site, principals should enhance the spirituality of teachers at workplace through servant leadership. Furthermore, teachers of a higher workplace spirituality encourages to have stronger intimacy between teachers and students and an increased commitment to class, students or to organizations in which he or she is involved.
Second, in this research empirical analysis on teachers’ workplace spirituality was conducted and has presented the effectiveness of teachers’ workplace spirituality through it. Moreover, a variety of programs to enhance the spiritual level of the teachers in the workplace of the future school organization can be presented.
Third, as a Chief Executive Officer, the principal teachers should have a servant leadership by loving and committing themselves to the staff and to give appropriate satisfaction, and motivation to help the staff and its community grow.
Fourth, it has been proved that to increase teacher-student intimacy, and teachers commitment to school organization, classes and students, a workplace spirituality is a very important factor.
Fifth, it has been shown that Christian alternative schools are more flexible, and has a higher inward consciousness and a sense of calling at workplace among the teachers compared to general school organizations. Therefore, given that in regular schools, different styles of leadership can be offered to the principals. In addition, the performance of the organization can be enhanced through teacher’s workplace spirituality education.
