- Abstract
- The current Hutchison terminal has already a port closure scheduled in December 2021. The ShinsunDae is being also restructured by the port automation, which is being promoted to secure the management of port companies due to trade decrease. This study is based on port workers belonging to Hutchison and Shinsun Dae terminals who are experiencing changes in the labor environment due to the 2nd redevelopment of the North Port(job change and simple deployment), the reduction of the North Port freight volume and port automation.
This study aims to analyze the dual commitment of the affiliated companies and labor unions through the actual changes in employment status and job environment, such as employment contract relations, job conversion arrangement of port workers, and the recognition of organizational support and organizational justice. This is also trying to improve the healthy labor-management relations of ports and the enhancement of the competitiveness of Busan port through the organization and union commitment of port workers.
To achieve the objectives, the research model and hypothesis was set on the basis of the literature studies and empirical analysis was conducted by questionnaires. The perceived employment insecurity was set as an independent variable, the organizational commitment and union commitment as dependent variables, and the organizational support awareness as parameters. In order to identify the role of organizational justice in the process of organizational support awareness, the organizational justice was set as a moderating effect variable and analyzed by structural model.
The results of this study are as follows: ① Confirmed the attitude of port workers to double-indulge with their organizations (corporate) and unions ② The effect of organizational support awareness on organizational and union commitment, the degree of job education and the degree of utilization have a greater effect on organizational commitment ③ Confirmed organizational support awareness plays a partial mediating role in organizational commitment and union commitment in both Shinsun Dae and Hutchison terminals ④ The result of verifying organizational justice control effect and the distribution justice has a moderating effect on the emotional commitment of the organization in ShinsunDae but it did not have a moderating effect on other items. Hutchison was confirmed that distribution justice had a moderating effect on organizational emotional commitment and union emotional and instrumental commitment, and procedural justice had a moderating effect on organizational continuous commitment and union's instrumental commitment.
