요양보호사의 직업윤리가 조직유효성과 서비스 질에 미치는 영향에 관한 연구

Abstract
The long-term care insurance system for the elderly in Korea has rapidly expanded the infrastructure of the elderly care industry. On the other hand, there are side effects such as lack of professionalism and instability in employment and treatment of caregivers, who are the key personnel in caring for the elderly. Due to the nature of interpersonal services, standardized and high-quality services should be provided, but systematic management of service quality from an institutional point of view is still far away. This study empirically analyzed the effect of the level of professional ethics perceived by caregivers on organizational effectiveness and service quality. In this case, job satisfaction, organizational commitment, and organizational trust were adopted as sub-variables for evaluating organizational effectiveness. A summary of the study follows.
The test results of Hypothesis 1 are as follows. First, work ethic had a significant effect on job satisfaction. Second, work ethic had a significant effect on organizational commitment. Third, professional ethics had a significant effect on organizational trust. The test results of Hypothesis 2 are as follows. Fourth, job satisfaction had an effective effect on service quality. Fifth, organizational commitment had an effective effect on service quality. Sixth, organizational trust had an effective effect on service quality. The test results of Hypothesis 3 are as follows. Seventh, among professional ethics, basic ethics and facility ethics had a significant effect on service quality. In summary, it was found that the professional ethics consciousness of caregivers had an effective effect on organizational effectiveness and service quality.
The level of professional ethics awareness of caregivers affects job satisfaction, organizational commitment, and organizational reliability, thereby improving service quality. In other words, raising the professional ethics awareness of nursing care workers increases organizational effectiveness and guarantees service quality. Therefore, in order to improve the quality of long-term care services for the elderly, first, various educations are needed to improve the professional ethics and human rights awareness of caregivers. Second, standards of professional ethics that caregivers can easily recognize and practice in the field should be presented. Third, in order to strengthen organizational effectiveness such as job satisfaction, organizational commitment, and organizational trust, realistic measures such as improving the welfare level of caregivers and improving the working environment should be followed.
