Abstract

Under the circumstances of global competition, companies have to improve their flexibility and innovative capacity. In order for companies to survive, its leaders have to show effective administration and management of the organizations. In addition, the companies’s employees have to try to develop their learning & innovative capacity. Therefore, it is important issues that manager’s leadership works well on employees’s work behaviors.
The purpose of this study is to examine the relationships between empowering leadership, personal absorptive capacity and innovative work behavior. This study assumed that the empowering leadership improve the innovative work behavior of employees. Second assumption is that the personal absorptive capacity moderates the relationship between the empowering leadership and innovative work behavior.
Data for empirical analysis was gathered from 211 employees who are working in various organizations in Busan-metropolitan city.
The results of hierarchical regression analysis showed that empowering leadership was positively related to innovative work behavior. And personal absorptive capacity moderated the relationship between the empowering leadership and innovative work behavior. Especially, personal absorptive capacity substitutes for empowering leadership on innovative work behavior.
Based on the result of analysis, this study proposes two suggestions.
First, in order to improve employee’s innovative work behavior, leaders needs to sharing power with employees and fostering employee autonomy.
Second, empowering leaderships have a positive impact when employees’s personal absorptive capacity is lacking. But when employee’s personal absorptive capacity is sufficient, empowering leaderships may be substituted by this capacity. Therefore, leaders must consider about the employee’s personal absorptive capacity.
