The Impact of Working Environment, Job Embeddedness, and Positive Psychological Capital on Performance among Nurses in Small and Medium Hospitals
Abstract
Purpose
This study aims to identify the impact that working environment, job embeddedness, and positive psychological capital have on the performance of nurses in small and medium hospitals.

Method
Data were collected from March to April 2020 through structured surveys targeting 155 nurses working in 3 small and medium hospitals with less than 300 hospital beds in metropolitan city B. The questionnaire included a nursing performance measuring tool and a nursing practice environment measuring tool, a job embeddedness measuring tool and a positive psychological capital measuring tool. The collected data were analyzed through frequency and percentage, average and standard deviation, Independent t-test, Pearson’s Correlation Coefficient, and Multiple regression analysis using the SPSS 23.0 program.

Result
1. The average nursing working environment score of the subjects was 2.59±0.39 points, job embeddedness was 2.5±0.56 points, positive psychological capital was 3.26±0.47 points, and nursing performance was 3.59±0.52 points.
2. The analysis of nursing performance according to general characteristics showed that age (F=5.886, p=.003), marital status (t=-2.273, p=.024), education level (F=5.071, p=.007), total work experience (F=10.313, p<.001), position (t=-4.802, p<.001), and working patterns (t=-2.212, p=.028) had statistically significant differences.
3. Nursing performance showed a positive correlation with working environment, job embeddedness, and positive psychological capital. This suggests that higher nursing working environment, job embeddedness, and positive psychological capital led to higher nursing performance.
4. The factors that impact nursing performance the most was in the order of positive psychological capital, position, and education level. In addition, the explanatory power of the model was 57.5%.

Conclusion
Multifaceted efforts are required to improve nurses’ performance in small and medium hospitals, and we suggest improving positive psychological capital, job promotions and appropriate compensation, and self-development and education.
