- Abstract
- Purpose
This study was conducted to investigate the effects of job satisfaction of experienced nurses who experienced job rotation.
Method
This study was a descriptive correlational study conducted on experienced nurses working at general hospitals and advanced general hospitals located in six administrative districts in the Republic of Korea. Participants were 158 experienced nurses working at 18 general hospitals and advanced general hospitals who had experienced a job rotation within 12 months. However, new nurses who had worked at the hospital for less than a year and supervising nurses were excluded.
Data were collected from March 12, 2019, to August 6, 2019, through a self-reported questionnaire and an online questionnaire link sent by a mobile text message, the responses to which were automatically sent to an e-mail after completion. Analysis of the collected data was conducted using frequency, percentage, mean, standard deviation, t-test, Pearson’s correlation coefficients, and linear multiple regression analysis by SPSS/WIN23.0 .
Results
The findings of the study were as follows: the average score of job rotation stress was 3.66 on a scale of 5, that of organization socialization was 3.05 on a scale of 5, and that of job satisfaction was 3.28 on a scale of 5.
Job satisfaction demonstrated significant differences in terms of age, marital status, educational level, career length, and number of job rotations. Communication and job satisfaction, which are subregions of job rotation stress, were shown to have a significant negative correlation (r=−.19, p<.05), whereas organizational socialization and job satisfaction were shown to have a significant positive correlation (r=.66, p<.001).
Factors affecting job satisfaction were job identity (β=.45, p<.001), organizational commitment (β=.21, p=.004), number of job rotation(β=.13, p=.035), education level(β=.12, p=.047) in the order, and the explanation power for job satisfaction was 58%.
Conclusion
The study confirmed that the sub-regions of organizational socialization - job identity, number of job rotation among organizational commitment and job related characteristics and the level of education are factors that affect the job satisfaction of experienced nurses.
Therefore, it is necessary to consider the age, marital status, educational level, clinical experience, and job rotation experience of experienced nurses when carrying out job rotation, and to strengthen systematic re-socialization education and adaptation programs to enhance job satisfaction of experienced nurses.
